家长式领导对员工组织公民行为的影响研究

Research on the Impact of Paternalistic Leadership on Employees' Organizational Citizenship Behavior

摘要: 基于支配理论、资源保存理论、社会交换理论和社会学习理论,采用问卷调查法,共收集501份有效问卷,旨在深入探讨家长式领导对组织公民行为及强制性组织公民行为的影响。研究结果显示:(1)威权领导对强制性组织公民行为有正向影响,其中工作压力起到了中介作用。(2)仁慈领导对组织公民行为有显著正向影响,自我效能感在此过程中发挥了中介效应。(3)德行领导同样对组织公民行为展现出正向影响。(4)家长式领导对组织公民行为有积极影响,是因为仁慈领导和德行领导对组织公民行为的积极影响大于威权领导的消极影响。(5)家长式领导对强制性组织公民行为有积极影响,是因为仁慈领导和德行领导对强制性组织公民行为的消极影响小于威权领导的积极影响。因此,向组织管理者提出以下建议:一方面,应树立“以员工为中心”的管理理念,减少威权领导方式;另一方面,努力成为“仁德”的领导者。

Abstract: Grounded in the frameworks of resource conservation theory, social exchange theory, social identity theory, and social learning theory, this study utilized a questionnaire survey methodology to investigate the influence of paternalistic leadership on both organizational citizenship behavior and compulsory citizenship behavior by analyzing 501 valid responses gathered. The findings of the study indicate that: 1) authoritarian leadership positively influences compulsory citizenship behavior, with work pressure serving as a mediating factor; 2) benevolent leadership exerts notable positive effect on organizational citizenship behavior, wherein self-efficacy acts as a mediating variable; 3) moral leadership demonstrates a positive impact on organizational citizenship behavior; 4) paternalistic leadership exerts a favorable influence on organizational citizenship behavior, as the cumulative positive effects of benevolent and moral leadership surpass the adverse effects of authoritarian leadership; and 5) paternalistic leadership positively affects compulsory organizational citizenship behavior, albeit the beneficial contributions of benevolent and moral leadership are mitigated by the stronger negative repercussions of authoritarian leadership. In light of these findings, the following management suggestions are proffered to organizational leaders: Firstly, it is imperative to adopt an employee-centric management paradigm, thereby mitigating the prevalence of autocratic leadership styles. Secondly, leaders should strive to embody virtuous leadership attributes.
